Why do businesses struggle to hire the right people?

Hiring the right people has become increasingly challenging for many businesses over the past few years.

Even organisations offering competitive salaries and strong opportunities are finding that recruitment processes are taking longer, candidate expectations are shifting and competition for experienced talent is increasing.

Across the market, we’re seeing businesses struggle not necessarily because there is no talent available, but because the hiring landscape itself has changed. In many industries, the strongest candidates are no longer actively searching for jobs.

Experienced professionals are often already employed, more selective about new opportunities and moving through recruitment processes faster than ever before.

As a result, businesses are having to rethink not just who they hire, but how they hire.

The candidate market has changed

One of the biggest challenges businesses face today is that candidate expectations have evolved significantly. Salary still matters, but it is rarely the only factor influencing decision-making.

Many candidates are also considering:

  • workplace flexibility
  • career progression opportunities
  • leadership and company culture
  • job stability
  • work-life balance
  • long-term development potential

This means businesses can no longer rely solely on remuneration to attract strong talent.

We’re also seeing candidates place greater importance on the overall recruitment experience itself. Communication, responsiveness and clarity throughout the hiring process can heavily influence how an organisation is perceived.

In competitive markets, candidates often have multiple opportunities available to them simultaneously. Businesses with slow or unclear recruitment processes can risk losing strong candidates before a decision is even made.

Businesses are often competing for the same talent

In sectors such as engineering and technical, finance and accounting, healthcare and community services, construction and property, and renewables, competition for experienced professionals remains high.

Many organisations are effectively targeting the same candidate pools at the same time. This can create challenges for businesses trying to secure highly specialised or senior talent, particularly when candidates are not actively looking to move roles.

In these situations, traditional recruitment approaches do not always produce strong outcomes. Advertising alone may only reach a small portion of the market, while some of the most suitable candidates may never actively apply for a role in the first place.

This is one of the reasons businesses increasingly engage specialist recruitment firms with strong industry networks and access to passive talent pools.

Slow recruitment processes are creating hiring challenges

One issue we continue to see across the market is businesses underestimating how quickly strong candidates move.

While organisations often want to ensure they make the right hiring decision, lengthy recruitment processes can create unintended challenges. Delays between interview stages, unclear decision-making processes or extended approval timelines can all impact candidate engagement.

In many cases, strong candidates are securing alternative opportunities before businesses are ready to move forward. This can be particularly challenging in specialist or senior recruitment, where candidate pools are already limited.

A slower process can also affect how candidates perceive an organisation more broadly. In a recent article, Zeligate identified three key costs of a slow recruitment process: financial, cultural and competitive impacts. Of competitive costs in particular, they wrote: “Top candidates and job seekers don’t wait. In a hot market, a candidate you’ve spent weeks courting might accept an offer from a competitor who moved faster, leaving you to restart the process.”

Australian data found that the median time to fill a vacancy was 32 days, as per SmartRecruiters, showing that hiring timelines are often being pushed out beyond short periods. Recruitment is often one of the first direct experiences a person has with a business, and the hiring process itself can shape perceptions around communication, leadership and decision-making.

Hiring is no longer just about salary

One of the most common misconceptions businesses still hold is that increasing salary alone will solve hiring challenges. While competitive remuneration remains important, many candidates are looking more broadly at what an organisation can offer long term.

Candidates are increasingly asking questions like:

  • Is there room for growth?
  • What is the leadership team like?
  • Is the organisation stable?
  • Will I have flexibility?
  • Does the culture align with what I value?

For senior professionals in particular, career progression, autonomy and organisational direction can become just as influential as salary.

Businesses that are able to clearly communicate their culture, leadership and long-term opportunities are often better positioned to attract and retain strong talent.

Why does specialist recruitment support matter?

As recruitment becomes more competitive and candidate expectations continue evolving, many businesses are recognising the value of specialist recruitment support. Beyond candidate sourcing alone, recruitment firms can provide:

  • Market insight
  • Salary benchmarking
  • Access to passive candidates
  • Industry-specific knowledge
  • Support managing recruitment timelines
  • Guidance throughout the hiring process
